Four companies, one pattern.

Each one started with something the existing systems couldn't absorb. I stepped in, worked out what was going on, and built what held. Same arc every time: challenge, intervention, outcome. I share the specifics in conversation.

MindMed

Head of Global Business Operations and People

May 2019 to Sep 2021

NASDAQ-listed clinical-stage biotech and health technology. Founding executive team.

Challenge

A small team, no People function, and a path to public markets in a category with no established talent market.

Intervention

Built the People function from nothing across clinical, research, and corporate divisions, alongside business operations. Built the hiring, compensation, and performance systems and the compliance and controls an IPO requires, and led the integration of an acquisition. Ran the board meeting process six times a year: built the dashboard and the agenda, kept the minutes, distributed the board pack, and drove follow-through. Built the equity policy and ran RSU distribution. Built an OKR cascade tied to performance, and benchmarked pay bands that stopped wage creep and kept hiring on plan.

Outcome

A company that scaled through a NASDAQ IPO. Key people retained through the acquisition. Strongest performers stayed, and spending stayed on plan through rapid hiring.

"Rachann is an exceptionally talented and highly adaptable woman. She is the most resourceful person I have worked with, something I believe to be a superpower of hers. She stays calm in chaos and always keeps things running and executes quickly, no matter the circumstances."

Carol Nast, COO, MindMed

Jacob & Co

Head of People and Global Operations

Jul 2023 to Oct 2025

Global luxury jewelry and watch brand. Most senior People executive, on the leadership team, with the managers of all five company-owned boutiques reporting in.

Challenge

A CEO who wanted a higher talent bar and a management structure the company had never had, across multiple entities, countries, and workforces.

Intervention

Designed a functional structure, hired and developed the department heads, and led the Chairman-to-CEO succession. Moved to one global system of record and owned compliance across jurisdictions. Ran People and operations for four legal entities at once, and for the company's five owned boutiques. Built the People budget and approved every department's budget once it was submitted. Moved a manual, multi-state payroll process into an integrated PEO and shortened the monthly close dramatically. Automated onboarding, approvals, and reporting.

Outcome

A functional organization with leaders in place. A leaner, more strategic People function with no added headcount. Higher employee satisfaction across corporate, manufacturing, retail, and warehouse teams.

Press Hook

Chief Operating Officer

Sep 2021 to Sep 2022

Venture-backed PR technology platform, a two-sided marketplace between brands and media.

Challenge

A seed round and a product pivot, with a handful of people and no operating model, People function, or management layer.

Intervention

Owned the P&L and operating model, and ran delivery across Product, Engineering, and Go-to-Market. Built the People function from zero, trained the department heads, and automated client management pipelines. Ran investor operations alongside the operating role: the data room, investor meetings, equity administration, and pitch decks. Built budgets for every department, implemented the HRIS and payroll system, and built the operating cadence and the intake framework for cross-functional work.

Outcome

Revenue and customer growth through the pivot. A company that scaled from a handful of people to a full organization in about a year. Less manual work and more capacity per Account Manager, so a small team could support a much larger customer base.

Capital Factory

SVP, People Operations

Mar 2016 to May 2019

Technology accelerator and venture fund in Austin.

Challenge

A growing organization to run, and hundreds of early-stage companies building their first hiring processes and org structures.

Intervention

Led People operations and a team across operations and recruiting, and ran the management development program. Worked directly with early-stage companies on their first People systems. Also owned a revenue line end to end: pricing, negotiation, and marketing.

Outcome

Pattern recognition on which talent and organizational choices hold up at scale and which break, which became the foundation for the method on this site.

"Working for a manager that genuinely cares about my team and our development has changed my career. One of the biggest reasons I'm still at Capital Factory is Rachann McKnight. From day one on the team, she has been advocating for me and giving me what I need to be successful. It makes a world of difference when I feel like I can easily access someone who is ready to do anything to support me and build me up."
